Propose: Recognizing the pivotal role of human resources in organizational success, this study aims to investigate the level of work engagement and its determining factors among the staff and librarians of public libraries in Qom province.
Method: The research employed a sequential explanatory mixed-methods design. In the quantitative phase, 82 employees completed a standardized questionnaire, with the data being analyzed using descriptive and inferential statistics (t-test). The qualitative phase, conducted to provide a deeper explanation of the results, involved semi-structured interviews with 10 staff members and managers, the data from which were examined through thematic analysis
Findings: The results indicated that the mean score for organizational engagement (2.72) was significantly lower than the moderate level (p < 0.05). While demographic variables such as gender and education showed no significant relationship with engagement, both quantitative and qualitative data consistently highlighted key challenges. These included a severe lack of recognition and appreciation (mean = 1.42), insufficient resources and autonomy, poor management and communication, low salaries, and limited opportunities for professional development. However, positive and supportive relationships with colleagues were identified as a notable strength.
